There has been a noticeable shift in the way property candidates approach a potential move.
A few years ago, a stronger basic salary, a better commission structure or the promise of progression could be enough to get someone seriously considering a new role.
Today, the conversation is different.
Candidates are still ambitious. They still want to earn more, develop their careers and work for businesses where they can succeed.
But they are asking more questions before they move.
And, from the conversations we have every day with both candidates and estate agency employers, that caution is becoming one of the defining features of the current recruitment market.
Salary Gets Attention, but Clarity Builds Confidence

Salary is still important, of course.
But when a candidate asks about the package, what they are often really trying to understand is the level of risk attached to the move.
- How realistic is the OTE?
- How exactly does the commission structure work?
- When is commission paid?
- What level of stock, leads or opportunity will they inherit?
- What support will they receive from the branch manager or wider business?
- What does success actually look like during the first three, six and twelve months?
Candidates increasingly want to understand the whole picture before making a decision.
That does not necessarily mean they are difficult, demanding or lacking commitment. In many cases, it simply means they are approaching a career move with greater scrutiny.
Leaving a secure role has consequences, particularly when household costs remain high and people feel less certain about the wider economy.
The Recruitment Process Is Part of the Proposition

Something else has become increasingly clear.
Candidates judge a business long before they join it.
The recruitment process itself sends signals about what working for that company might feel like.
If interview stages change without explanation, communication disappears for several days, responsibilities remain vague or different people describe the role differently, candidates notice.
Equally, when the process is organised, expectations are clear and communication is consistent, confidence grows.
This matters particularly with candidates who are already performing reasonably well in their current roles. They are not necessarily desperate to leave. They are assessing whether the opportunity in front of them is genuinely better than staying where they are.
For those candidates, uncertainty can easily become a reason to remain put.
Clients Are Cautious Too

It would be unfair to suggest that all the caution sits with candidates.
Estate agency employers are navigating many of the same pressures.
Operating costs have increased. Salary expectations have moved. Branch performance can vary significantly. Every additional hire represents an investment, and businesses understandably want greater confidence that the person they recruit will perform and stay.
That often leads to longer decision-making, additional interview stages or greater scrutiny around experience.
Both sides, therefore, are trying to reduce risk.
Candidates want reassurance that the opportunity is credible.
Clients want reassurance that the candidate is the right investment.
The difficulty comes when those two forms of caution slow the process down so much that good opportunities disappear.
Clarity Is Becoming a Competitive Advantage

The businesses attracting strong candidates are not necessarily those making the biggest promises.
- They are often the ones providing the clearest answers.
- They can explain the commission structure simply.
- They can demonstrate what realistic earnings look like.
- They can describe the support available.
- They know what they expect from the person joining.
And their interview process has a clear beginning, middle and end.
That level of clarity removes uncertainty.
It also helps candidates make decisions more quickly because they are not trying to fill information gaps themselves.
In a cautious market, certainty has value.
A Better Process Helps Both Sides
There is an understandable temptation in recruitment to focus heavily on attraction.
- How do we get more candidates?
- How do we make the vacancy sound more exciting?
- How do we persuade someone to interview?
Those questions matter, but another question is becoming just as important:
How easy are we making it for a good candidate to understand the opportunity and make a confident decision?
A well-defined process does not mean rushing people.
It means removing unnecessary ambiguity.
Candidates know what the role involves. Employers know what they are assessing. Interview stages have a purpose. Feedback happens promptly. Compensation is explained properly.
The result is not only a better candidate experience. It is usually a better hiring decision as well.
The New Recruitment Reality
The property candidate market has not lost its ambition.
It has gained caution.
And employers are displaying much of the same behaviour.
Both sides are asking more questions, looking more closely at risk and taking longer to decide whether an opportunity is right.
That makes clarity increasingly valuable.
The strongest hiring processes in this market are not necessarily the loudest or the most aggressive.
They are the ones where expectations are clear, compensation is transparent, communication is consistent and everyone understands what happens next.
In a market where both candidates and clients are trying to reduce uncertainty, clarity and a well-defined recruitment process have become genuine competitive advantages.
